How to Manage the Performance Curve and Build the Bench

Last Updated:

Classify the case before choosing the response: recognition, verified underperformance, growth, or succession. Keep evidence and decisions together, adding milestones and follow-up when the action requires them.

Developing

Start here. Build the foundation.
  1. 1

Before a performance conversation, assemble relevant measures and named deals from one defined period. Confirm the cause of a gap before selecting the response; separate recognition, improvement, growth, and succession cases.

  2. 2

Within 48 hours of a notable result, recognize its owner publicly and name the specific action or skill others should repeat. Record the evidence and decision; add follow-up only when the situation warrants it.

Proficient

Build consistency and rhythm.
  1. 3

After two below-plan cycles, verify the cause and open a documented improvement conversation within 30 days. Set milestones, checkpoints, and a decision date; record whether the plan closes, changes, or ends at that deadline.

  2. 4

Each quarter, update every top performer's plan with a next-role goal, stretch assignments, leadership exposure, and dated milestones. Assign the work before urgent cases consume the calendar so growth produces evidence beyond career talk.

Mastered

Operate at the highest level.
  1. 5

Quarterly, review successors for critical roles and record named candidates, readiness evidence, remaining gaps, and active development assignments. A bench entry should explain what the person can take on and what still needs work.

Common Pitfalls

Avoid the common failure modes.
  • Letting underperformers consume every development slot. Schedule quarterly growth work for strong performers too.
  • Starting from an impression. Use relevant measures and deals and verify the cause of a performance gap.
  • Recognizing only with great job. Name the specific action behind the result.
  • Waiting until quarter end to address a known gap. Use the documented response window and checkpoints.
  • Leaving growth as career talk. Assign stretch work, exposure, and dated milestones.
  • Keeping only names on the bench. Add readiness evidence, gaps, and active development actions.
